A strong talent strategy puts the right people, with the right skills, in the right roles at the right time.

That has always been true. What’s changed is how fast “right” moves.

In high change, leadership has to be distributed. Teams need more autonomy, and decisions need to be made closer to the work. That only works if the team has the capacity to deliver the work.

Capacity is different from headcount. Headcount is how many people are on the team. Capacity is what the team can handle and solve. You can add people and still be short on capacity. You can also build capacity without adding a single position.

Technology is giving teams new capacity right now. AI and automation can take real work off people’s plates. The harder question is how to bring those tools in while strengthening the team you already have: their skills, their judgment, and their ability to make decisions without waiting on you.

That’s what a real talent strategy does. It connects your talent plan to your business goals, so your people strategy is aligned with your business strategy.

Here is how we think about developing a talent strategy:

Most of the work of building capacity happens in Phase 4. Recruitment is one lever. The others are engagement and retention, career and leadership development, stretch assignments and development opportunities, succession planning, knowledge transfer, organizational design, and automation and AI solutions. Only one of those adds headcount.

The cycle only works if you keep it active. Run talent reviews at least once a year, organization-wide and by division, and feed what you learn into the next planning cycle.
